The Effect Of Nepotism On Organizational Commitment And Turnover Intention In The Lebanese Family Businesses: The Mediating Role Of Job Satisfaction

Abstract

This study aims to investigate the impact of nepotism on organizational commitment and turnover intention within the context of Lebanese family businesses. Furthermore, the study examines the role of job satisfaction as a mediator in this relationship. The data for this research were collected from a sample of 378 employees working in Lebanese family businesses, consisting of both managerial and non-managerial employees from various departments and sectors. The data was collected using a convenient sampling method and analyzed using Structural Equation Modeling (SEM). The results of this study revealed that nepotism negatively impacts organizational commitment and job satisfaction, while positively affecting turnover intention. Furthermore, job satisfaction was partially mediates the relationship between nepotism and both organizational commitment and turnover intention. The research findings offered valuable insights into the specific challenges faced by Lebanese family businesses, particularly with regard to nepotism. By recognizing nepotism as a significant factor influencing employee attitudes and behaviors, family business managers can implement fair and transparent recruitment and promotion policies, provide growth opportunities for all employees, and promote a positive work environment.
